Opening 6 stores in 4 months: recruiting for a luxury retail brand
A shop opening is not on the day of the inauguration. It is played three months earlier, when one chooses the person who will lead the team, then the advisers who will welcome the first clients. Open with the wrong team and the most beautiful window in the world will change nothing. Open with the right people, carefully selected, trained before opening and worn by the same taste of service, and the shop runs from the first week.
That's exactly what we did for a French luxury house which opened six shops in four months, in France, Italy, Switzerland and Belgium. Forty-eight recruitments. Six cities. Two shop formats. Only one contact at Cadran Talents. And not a single staggered opening.
We had a calendar of openings that no one could move: the leases were signed, the work started, the communication programmed. Cadran Talents kept pace without ever compromising the profile level. This is the first time we have opened so many outlets with complete teams on D-Day.
The context
The house had just resumed live distribution of its collections in several European cities, previously entrusted to partners. Six shops were scheduled to open between March and June: two flags and four downtown shops. For each, it was necessary to a store manager, assistant and sales advisor team, operational three weeks before opening to attend the product training.
Expectations were specific. Managers able to carry the standards of the house without ever practicing them. Counsellors at ease with an international clientele, often bilingual, sometimes trilingual. And everywhere, this rare blend of elegance and warmth that makes a customer come back.
And most of all, the house wanted teams to stay. In the luxury retail, a successful opening with a team that disperses six months later is a delayed failure. The brief was therefore as much a question of selection as of projection: who will want to be there again in two years?
The magnitude was real. Six cities with very different job markets: Paris and Lyon, where competition between houses is fierce; Milan and Geneva, where the best profiles are already in place and rarely listened to; Brussels and Bordeaux, where the pool of luxury-trained advisors is more limited. The same level of requirement, six ways to achieve it.
Forty-eight positions. Four countries. One volume recruitment which demanded a millimetre organization, a targeted hunt for management positions and a four-month window, from the first exchange to the last signed contract.
Our approach
A recruitment that goes beyond the CV
The basis for any successful opening is that you put behind the counter. For this project, we did not look for CVs with the right logos. We built a selection grid designed to identify the people who would embody the house: the sense of detail, listening, dress, and this ability to create a relationship in a few minutes.
Each store manager has been approached in direct approach, often among profiles in other houses or in high-end hotels. Each adviser has passed a telephone interview, an interview with one of our consultants and a situation: to welcome a customer in a hurry, to manage a complaint, to present a room without recitation of a product sheet.
We went further. Our selection included Attitude and behaviour criteria: the candidates had to show a true curiosity for the universe of the house, love contact, and express a natural ease to the oral, including in English or Italian according to the shop. A short presentation video completed the file. Those who lacked precision, warmth or commitment did not go any further.
Each candidate was assessed through a multi-stage process: qualification of the course, verification of sales experiences, alignment with the house's values, situationalization and reference checks. We never present a profile of which we are not sure.
The result: 48 people recruited from the six shops, with teams in the image of each city's clientele, plurilingual and varied courses. Six directors, six deputies and 36 sales advisors. All on duty before opening.
Two profiles, two selection routes
We have designed two separate routes to address two different issues:
Shop managers and assistants (12 posts) were identified by headhunting. Cartography of competing houses and luxury hotels in each city, confidential approach, then two interviews and a case study on the management of an opening. The client met only the three finalists of each post.
Sales advisors (36 posts) were recruited through a coordinated campaign: targeted announcements, co-optation via our network and collective sessionsevaluation in every city. Successful candidates received a proposal within 48 hours, a decisive delay in the face of competing houses recruiting at the same time.
The two rounds resulted in a detailed report for each candidate presented, given to the client within 24 hours of the interview, as well as to a reference checks before any proposal is made.
Speed without shortcuts
The whole programme, from the validation of the brief to the signing of the last contract, was carried out in less than four months. Every week, the house received one promotion point per shop: open posts, candidates in progress, proposals sent, signatures. Nothing was left to interpretation. And because an opening is being prepared, every new recruit has benefited from a followed by integration For his first hundred days.
The first signatures came 15 days after the launch. The last shop opened at the end of June with a full team, formed and already welded by three weeks of joint preparation.
What We Learned
This project has confirmed a long-standing conviction that: in luxury retail, personality weighs as much as experience. Some of our best advisors came from hotels, gourmet restaurants or car dealerships. They had never sold leather goods. They knew how to welcome.
In six cities and forty-eight recruitments, we also measured how different markets are. In Milan, the network and recommendation open all doors. In Geneva, compensation and stability are important first and foremost. In Paris, the best profiles choose a house for its managerial culture as well as for its brand. Compare the experience of a candidate In Brussels and Lyon we were able to adjust the speech, the pace of the talks and the timing of the proposal.
The question of loyalty was just as important. We did not recruit profiles that were looking for a "post": we recruited people who had a specific reason to join this house. Their commitment says a lot about what makes a shop team hold in the long run: a manager whom we respect, a legible progression and the feeling of having been chosen, not just hired.
Finally, the documentation shared with the house, interview grids, reports, feedback from the candidates on the process, gave him a basis for reusable method for its next openings, and a new look at its own attractiveness as an employer.
The result
This project shows what happens when volume recruitment is treated as a selection, not like one filling. By considering each candidate as a person to convince, and not as a line in a table, Cadran Talents delivered teams that the house could not have assembled alone within that time.
For the house, the six shops opened on the scheduled date with full teams. All the directors recruited are in the post one year later, and two of them have since taken over responsibility for an area. The advisers were trained together, creating a common culture between the six outlets from the outset.
For our methodThe project has proved that multi-country recruitment of this magnitude can be carried out quickly without sacrificing the quality of profiles, the coherence between cities and the experience of candidates, including those who have not been selected and who have all received a personalized response.
That's what happens when recruitment is thought of as a project, not as logistics.

Frequently asked questions
What is volume recruitment in retail?
It is the coordinated recruitment of several dozen positions over the same period, for example for opening one or more outlets, a strong season or a network takeover. Unlike unit recruitment, it requires a wave organization, shared monitoring tools and collective evaluation sessions. At Cadran Talents, we treat each candidate for a volume campaign as a single candidate: same interviews, same returns, same requirement.
How do you recruit sales advisors for a luxury home?
We are not only looking for people available: we are building a selection grid adapted to the universe of the house. For this project, it meant comfortable profiles with an international, multilingual clientele, with a true sense of service and an irreproachable presentation. Each candidate takes a telephone interview, an in-depth interview and a situation in the shop before being presented.
How long does it take to recruit a team from a shop?
There is no universal duration: everything depends on the city, the number of posts and the scarcity of profiles. For this house, six full teams were recruited in less than four months, with the first signatures two weeks after the launch. A store manager usually asks for six to eight weeks; a team of advisors, four to six weeks per city when the campaign is well prepared.
Can you recruit in several countries at the same time?
Absolutely, and it's one of the forces of Cadran Talents. This project covered France, Italy, Switzerland and Belgium, with different labour markets, wage practices and legal frameworks. Our network allows us to coordinate recruitment in any country, managing local sourcing, cultural uses and regulatory constraints from a single point of contact.
What do you rate at a store manager?
The grid is always suited to your goals, but the recurring points are the ability to animate a team, the management of numbers and stocks, the relationship with loyal customers, the mastery of the standards of the house and the ability to drive an opening. We use a real case study: the candidate prepares and presents his plan for the first three months of the shop.
How fast can a retail recruitment campaign start?
It all depends on the perimeter, but we're organized to go fast. For this house, the campaign was launched ten days after the validation of the brief: interview grids, announcements, sourcing plan by city and schedule of evaluation sessions. On a smaller perimeter, for example, a single shop, we can present the first candidates within two weeks.
How much does a retail recruitment cost with Cadran Talents?
The rate depends on the number of posts, the geographical distribution, the scarcity of profiles and the level of management positions. Volume recruitment benefits from declining pricing compared to unit recruitment. Contact us and we will offer you a device adapted to your project.
What is the difference between volume and acting recruitment?
Both respond to a need for rapid labour, but they do not serve the same purpose. The interim provides persons available for a limited duration, often with very short notice. The volume recruitment is a sustainable team, selected to be part of the company's project. For a luxury boutique opening, where the customer relationship is built over time, it is almost always the second option that is required.
