References & checks: recruit with confidence

Successful interviewing does not guarantee successful recruitment. A brilliant oral candidate may have left behind exhausted teams, a diploma never obtained or less spectacular results than announced. reference checks is the step that allows you to sign knowingly, without breaking the relationship of trust with the candidate.

What is the reference check?

The reference is to interview, with the agreement of the candidate, two to four people who have worked directly with him: former managers, peers, collaborators or clients. Each interview lasts from twenty to forty minutes and follows a precise frame, adapted to the station. It is supplemented by the verification of diplomas, dates of employment and, depending on the duties, professional authorizations or certifications.

One observation we make every week: a CV always tells the best version of a journey. Arranged dates, spelled beautifs, swollen perimeter: most of these deviations are anodizing, some are not. A serious reference check makes it possible to distinguish between the two, and to approach the subject with the candidate before the offer rather than after.

The characteristics of a well-conducted reference:

  • Open-ended questions who invite the reference to tell concrete situations

  • Flexibility to dig an unexpected point through the exchange

  • Selected referents with method, avoiding the only friends proposed by the candidate

  • An experienced consultant who can hear what is not said and remain factual

Some firms are content with a questionnaire sent by email. We prefer telephone or video conferencing, conducted by the consultant who knows your position, because the nuances are perceived in the voice and in the silences, never in a checked box.

You want to secure an ongoing recruitment? Let's talk about it. before you make your offer.

Why check before signing?

References are valuable when you need to understand how a person actually behaves at work. It is particularly useful for positions of responsibility, exposed functions and recruitment where an error would be costly, in money as well as energy for your teams.

It is also used to prepare integration: knowing how a candidate reacts under pressure, what he needs to succeed and what a previous manager would have done differently, you start the collaboration with a lead time.

References are essential when you need to:

Recruit a manager or manager. The style of management, the ability to decide and the way to treat the teams are verified with those who have experienced them, not in interview.

Provide a position with a strong financial responsibility. Financial Director, Comptroller, Treasurer: rigor, integrity and history must be confirmed prior to any delegation of signature.

Swipe between two finalists. When two candidates are valued on paper, the references reveal what really distinguishes them in everyday work.

Raise a specific doubt. A blurred period, a poorly explained start, results difficult to believe: it is better to ask the question to those who were there.

Check for technical expertise. For a position where the skill is not revealed in the interview, a former colleague or client will tell exactly what the candidate mastered and what he/she delegated.

Secure international recruitment. Foreign diplomas, employers difficult to reach, different uses: we conduct the checks in the country concerned, in the language of the reference.

The advantage of these exchanges? Each referent speaks freely to a neutral consultant, which allows us to explore the topics in depth, far beyond a simple "I recommend this person".

Taking references or assessment: what to choose?

The two approaches are complementary, but they do not answer the same questions and do not take place in the same way.

Focus on taking references when you want:

  • Audited facts — The achievements, actual scope and results of a candidate, in particular when identified by direct approach

  • Understanding past behaviour — Reaction to difficulties, relationship with teams, reasons for departure

  • Go fast — Two to four interviews are sufficient, often closed in less than a week

  • An outside look — The testimony of persons who have no interest in recruitment

  • Secure a sensitive position — Management, finance, functions exposed or regulated

Add an assessment whenever you want:

  • Measuring potential — See how the candidate thinks about a new situation

  • Objectively Compare — The same exercises for all finalists

  • Assessing a know-how — Communication, leadership, stress management in situations

  • Preparing for integration — Identify the development directions from the start of employment

In practice? The best approach often combines both: the references confirm the past, the assessment illuminates the future. For a management position, we systematically recommend both before the offer.

Do you hesitate on the right device? Exchange with a consultant to find the right combination for your job.

How we do it, both in France and abroad

Let's be honest: reference checks is often sloppy, done at the end of the process by a rushed manager who calls the only contact provided by the candidate. We have structured this step to bring true information, within a time frame compatible with your recruitment.

Your reference check with Cadran Talents

1. We're setting out what you want to check. Tell us what would reassure you and what you're worried about. We build a tailor-made interview framework, focusing on the skills and behaviours decisive for the position.

2. We choose the referents with the candidate. We ask the candidate for various references, managers, peers and collaborators, over several periods. We can also propose, with his agreement, people he did not mention.

3. We conduct the interviews ourselves. An experienced consultant conducts each interview by telephone or videoconference. He tells specific situations, crosses testimonies and remains factual.

4. We check the objective elements. Diplomas, dates of employment, duties occupied, certifications, criminal records where permitted and required by regulation: we confirm what may be done from the sources concerned.

Our mission for a luxury home has combined reference interviews and diploma testing for six boutique openings:

5. We respect the candidate and the regulations. Each verification shall be carried out with the written consent of the applicant, respecting labour law and data protection. The referents know who they're talking to and why. No hidden steps.

6. You're getting a clear report. A synthesis of two to three pages: confirmed points, points of vigilance, possible deviations from the CV, and our recommendations for offer and integration. Only one interlocutor, from the framing to the report.

What makes our checks different

An international scope. We check courses in more than 25 countries, with consultants and partners who speak the language of the referents and are familiar with local degree systems.

Human exchanges, always. Automated verification tools are useful for objective data, but a well-conducted reference interview reveals nuances that no form captures.

Uncompromising flexibility. An urgent check before an offer Monday morning, or a reference campaign for ten recruits: we adapt the pace without reducing the requirement.

Frequently asked questions about taking references

What is reference collection in recruitment?

These are interviews, with the agreement of the candidate, with people who have worked with him, to confirm his career and understand his way of working. It is usually supplemented by the verification of diplomas, employment dates and certifications. The goal is to secure your decision and prepare for integration, not to look for fault.

When do we have to take references?

Ideally between the last interview and the offer, when you identified one or two finalists. Late enough not to unnecessarily solicit the referents, early enough so that the result can still influence your decision or the terms of the offer. For a management position, we recommend that you start the diploma checks from the shortlist.

How many references do we need?

Two to four in general, coming from different periods and positions: at least one former manager, one peer and, for a managerial position, a former collaborator. Beyond four, the testimonies are repeated. The exact number depends on the level of the position, the length of the course and the points you want to clarify.

Can the interviews be done remotely?

Yes. Almost all of the reference interviews are conducted by telephone or video conferencing, allowing for contact with referents around the world and short deadlines. We offer flexible slots, including early morning or evening slots, to adapt to the availability of referents.

What is the difference between reference and verification?

The audit focuses on objective facts: diplomas, dates, job titles, certifications, empowerments. The reference takes into account assessments: behaviours, results, way of working. We always combine the two, because an exact route does not say anything about how it was lived by the teams.

How long does a reference check take?

Count three to five working days for a standard file, the time to contact the referents and get the certificates. An urgent check can be completed within 48 hours if the candidate promptly communicates his or her contacts. Examinations of diplomas abroad may take one to two weeks depending on the institution.

Which sectors benefit most?

All sectors are involved, but the stakes are particularly high in finance, health, advice, technology and management functions, where an error in recruitment has serious consequences. Positions subject to regulatory obligations require formal audits anyway.

How much does a reference check cost?

The cost depends on the number of references, the verifications requested and the countries concerned. We offer a per-candidate package for one-time missions, and a degressive rate when the reference check is integrated into a recruitment that we conduct. Contact us for a precise estimate according to your position and your deadlines.

What difference with a simple call from the manager?

An informal call tells you if the referent appreciates the candidate and how much. A structured interview, conducted by a neutral consultant, tells you Why and in which situations. He crosses several testimonies, identifies contradictions and remains factual. The most rigorous recruiters also combine the two, with the manager's call complementing the report.

Can you check international routes?

Yes, that's exactly what we're organized for. We check diplomas and references in more than 25 countries, in the language of the referents and institutions, with a unique reference consultant on your part. The deadlines vary from country to country, and we announce them to you as soon as the framing takes place.
